I would like to thank my advisers, Professor Silva and Professor Jing, for their continuous guidance and encouragement with this research. I am immensely grateful for this project leader professor Virginia Trigo who gave me suggestion on schedule arrangement and kept reminds me in completing my dissertation on time.

Over the years, I have benefited a lot form the support of many people. Eva Xu always helps me in preparing materials related to the courses and my dissertation. My six researcher assistants, Wang wei, Hao qi, Guo liang, Yang Yali, Dai Xuexia, and Zheng Sophy helped my distribute the survey instruments in Guangzhou, Chengdu, Shanghai, and Beijing. Huo Da, Hu Siyao, and Yan jia helped me in data entry, checking and statistical analysis. Lv Jinfeng, Bai Shuaijiao and Wang Guofeng and I had fruitful discussion in my research results. Chen Lu was kind enough to permit me using her survey instrument freely. Leaders, employees in CEO offices and human resources in China teaching hospitals participated in this study helped in distributing the survey instrument and communication with participants. Special thanks to Dr. Jiing-Linh Farh, who found and developed paternalistic leadership theory, for his suggestion on theoretical model and field work.

Last but not least, I sincerely thank to my wife and son. They have encouraged me to become educated; and finally, I achieved this doctoral degree.
